Board Performance & Composition Assessment

We generally only work with individuals as part of a wider development program, we do however have a development program specifically designed for CEO’s and business owners which is tuned to their personal development in their most strategically important areas of life. It is still based on our four key principles.

1. Strategic Review

We often find that high performing individuals who have achieved success in their chosen areas are often still searching for fulfilment in their lives. We review their journey so far and look at focusing on what really matters to them and what their future direction should take. This process often leads to a significant shift in their outlook and sense of purpose.

2. Psychometric Testing

This is always underpins all of RSG’s development work, lots of coaching and development programs can overlook this phase which leads to a more generic approach not tailored to the individual needs. The majority of the leaders we work with have been through this form of testing, which is often geared towards assessing them, this phase is about understanding them and showing them how to manage their strengths and weaknesses and unlock their true potential.

3. Support Systems

The individuals we work with are often at the pinnacle of performance in their chosen area, however we rarely see sustainable balance in all areas of their life. We assess what small changes can be introduced in a consistent way which will underpin their performance and improve their wellbeing. Small improvements in sleep, nutrition and fitness have a profound impact on the individual. This is guided by the latest advances in human performance science and allows access to a new level of performance.

4. Skill Development

High performing individuals already have an impressive array of skills, the aim of this area of development is about developing complimentary skills which enhance the established ones. This involves using behavioural change techniques and developing habitual drivers to create sustainable changes.

We take on a limited number of individual clients outside of our development programs, this is not a traditional coaching model and is designed to create self sufficiency and effective measurable results. Please contact us if you would like to discuss an individual development program.

Understanding the Psychology of the Boardroom

Boards are often evaluated through governance frameworks, compliance reviews, and structural checklists.

These assessments typically examine:

Board structure

Governance procedures

Committee effectiveness

Regulatory compliance

While these elements are important, they rarely reveal the deeper forces that shape how boards actually function.

Behind every boardroom table sits a complex set of human dynamics.

Power relationships. Unspoken alliances. Leadership archetypes. Unconscious biases. Dominant personalities and silent observers.

The effectiveness of a board is determined not only by the experience of its members, but by how those individuals interact, influence decisions, and respond under pressure.

At RSG Consulting, our board assessments go beyond traditional governance reviews.

We focus on understanding the psychological dynamics of boards, combining behavioural science, personality assessment, and advanced AI modelling to evaluate how boards truly operate.

 Why Board Dynamics Matter

Even highly experienced boards can struggle with performance. Research into executive leadership and board behaviour has repeatedly shown that decision-making at the highest levels of organisations is strongly influenced by psychological dynamics.

Boardrooms often contain powerful personalities, strong convictions, and significant organisational stakes. In these environments, subtle behavioural patterns can have disproportionate impact.

Common issues include:

  • Dominant voices shaping decisions
  • Unchallenged assumptions
  • Unconscious group loyalty
  • Risk avoidance or excessive risk-taking
  • Suppressed disagreement

These dynamics rarely appear in formal governance reviews, yet they frequently determine the quality of board decisions.

Understanding these hidden forces is essential for improving board effectiveness.

The Psychology of Board Composition

Boards are often assembled based on experience, reputation, or sector expertise.

However, effective boards require more than impressive CVs.

They require balanced psychological composition.

The personalities around the board table influence how the board:

  • debates strategy
  • manages risk
  • challenges executive leadership
  • responds to crises
  • navigates uncertainty

Boards dominated by similar personality types may fall into predictable patterns, such as excessive consensus or constant conflict.

By analysing the behavioural tendencies of board members, organisations gain insight into how board composition influences decision quality.

Hogan Personality Insight at Board Level

At RSG, board assessments begin with Hogan personality analysis.

Hogan assessments provide a structured understanding of how leaders behave across three critical dimensions:

Modelling Board Dynamics with AI

While personality insight reveals the behavioural tendencies of board members, modern analytical tools allow us to go further.

At RSG, we use AI-assisted modelling and scenario analysis to examine how board composition influences decision-making under different strategic conditions.

Using O-gens and advanced modelling frameworks, we simulate a range of strategic scenarios, including:

  • high-growth environments
  • crisis response situations
  • acquisition decisions
  • major strategic pivots

These models evaluate how different personality combinations and leadership styles may influence board behaviour during these scenarios.

This process allows organisations to explore questions such as:

  • Does the board have sufficient challenge and debate capacity?
  • Are certain behavioural styles dominating discussion?
  • Are risk decisions likely to skew conservative or aggressive?
  • How resilient is the board during periods of pressure?

By modelling these dynamics, organisations gain a far deeper understanding of how the board will behave when critical decisions arise.

From Assessment to Board Development

The purpose of board assessment is not simply evaluation.

It is board development.

Our board assessment process produces detailed insights into:

  • behavioural dynamics within the board
  • leadership strengths and potential derailers
  • gaps in psychological diversity
  • decision-making patterns
  • governance effectiveness

From this analysis, we provide practical recommendations that may include:

  • adjustments to board composition
  • improved governance and decision-making structures
  • targeted leadership development for board members
  • strategies for strengthening board challenge and debate

The objective is to help boards become more effective, balanced, and resilient decision-making bodies.

When Board Assessments Are Most Valuable

Board assessments are particularly valuable during periods of organisational change, including:

  • leadership transitions
  • rapid organisational growth
  • private equity investment
  • mergers and acquisitions
  • succession planning
  • governance restructuring

At these moments, understanding the behavioural dynamics of the board becomes critical.

Because strategic decisions made at board level often determine the long-term direction of the organisation.

Building Boards That Make Better Decisions

The strongest boards combine experience, independence of thought, and psychological balance.

They challenge assumptions without creating conflict. They debate strategy without becoming divided. They support leadership whilst maintaining accountability.

Achieving this balance requires insight into both governance structure and human behaviour.

By combining behavioural science, Hogan personality insight, and AI-driven modelling, RSG helps organisations build boards that are not only experienced, but truly effective decision-making teams.
